Organizational Analysis Essay Discussion Paper

Organizational analysis is management tool that is applied for diagnostic purposes to determine its current performance, shortcomings and opportunities while developing an action plan on how to achieve the desired performance level. To be more precise, it evaluates the components that identify the organization. As a management tool, it serves the important function of identifying the inefficiencies and problems that exist within the organization with the intention of presenting strategies to deal with the problems. The analysis shows the organization’s structure and operation, thus making it easier to identify glaring issues more easily. Besides that, the tool aids with expansion, merger and transition efforts to determine what the organization needs. Other than showing problems, the analysis can also identify what is right in the organization (Kerin, Hartley & Rudelius, 2014). The present analysis explores the concept of organizational analysis as it applies to Florida South Hospital Organizational Analysis Essay Discussion Paper.

An environment analysis was conducted for Florida South Hospital using PEST (political, economic, social, and technological) analysis tool (see Table 1). Firstly, a political analysis was conducted for the health industry in Florida and the US. The analysis included laws, regulatory restrictions and operational policies. The facility is influenced by regulatory policies since it concerns human life with grave implications for patients. In fact, the regulations demand that facilities must meet set conditions in terms of personnel qualifications and equipment before operating. In addition, employee laws govern safety and health regulations, benefits, overtime and minimum wage.  For instance, workers are entitled to at least $5.15 remuneration for every hour worked. In addition, overtime should not fall below 150% of the regular pay rate, calculated after 40 hours of weekly work. Given that the workplace may involve noise and other workplace health risks, every medical facility is expected to apply safety procedures are presented by OSHO. Besides that, the facility must meet the conditions set in the Affordable Care Act in terms of lowering the cost of medical care (Gillespie, 2016). In this respect, the political analysis shows that there are regulations, laws and policies governing the industry, to which the medical facility must conform Organizational Analysis Essay Discussion Paper.

Secondly, an economic analysis has been conducted for Florida State and the US to include economic growth, interest rates, inflations rates and exchange rates. The analysis reveals that the nations GDP stands at approximately $15.5 trillion, with a 1.5% increase reported as real growth rate. The high figures and growth are an indication that the public/patients have more to spend on healthcare, thus medical facilities should expected to reported higher earnings. Also, the unemployment rate reduced from 9.6% to 9.1% to imply that more people are getting employed and are likely to have health insurance thus causing more people to seek medical care (Gillespie, 2016). As a result, the economic analysis shows that the facility is poised to experienced growth as more people seek medical care.

Thirdly, a social analysis has been conducted with emphasis on how Americans view medical care and other health aspects. In this case, 78.2% of all American are Christians, 16.2% are atheists, 2% are Judaists, 0.7% are Buddhists, 0.6% are Muslims, and the remaining 0.4% are Hindus (Gillespie, 2016). Based on religious analysis, it is clear that there are no religious hindrances that would stop Americans from seeking medical care for religious reasons. As such, there are no discernible social hindrances that would stop patients from patronizing the facility.

Fourthly, a technological analysis shows that the US has been at the forefront in developing and adopting technological innovations in the health care industry. In this case, two key technological advancements have shaped the health care industry: social networking and medical technologies. Adopting these technologies would reduce the overall cost incurred by the facility while increasing earning and increasing patients’ engagement even as they offer a competitive advantage (Gillespie, 2016). Based on the PEST analysis, it is clear that Florida South Hospital has a favorable position in the health care market. That is because the political, economic, social and technological environment aspects are favorable for the facility Organizational Analysis Essay Discussion Paper.

Part 2: Organizational Assessment

Table 2. Organization assessment

Organization feature Explanation
Vision statement Improving Tomorrow, Innovating Today
Mission statement Extending the Healing Ministry of Christ
Value statement Florida Hospital is committed to providing quality care while reducing costs and confusion
Organization structure Matrix organization structure

An organization assessment has been conducted to identify the internal factors that affect the facility (see table 2). Firstly, the vision statement is presented that: Improving Tomorrow, Innovating Today. This statement shows that even as the facility focuses on addressing the existing medical needs, it invests in healthcare to address future medical needs. Secondly, the mission statement is presented that: Extending the Healing Ministry of Christ. This statement shows that the facility has Christian affiliations. Thirdly, the value statement is presented that: Florida Hospital is committed to providing quality care while reducing costs and confusion. This is an affirmation of the facility’s intention to provide the best possible medical care at affordable costs (Florida Hospital, 2018). Finally, the facility applies a matrix organization structure whereby the personnel have a reporting relationship with more than a single manager. This is because of the existing inter-professional collaborations that direct medical care delivery so that medical personnel report along care team and functional lines (Robbins & Judge, 2012) Organizational Analysis Essay Discussion Paper.

Part 3: Gap Identification

Table 3. Balanced scorecard and gap indicators for Florida Hospital

Perspective Strategic objectives Hospital performance/measure Targeted performance/measure Gap assessment
Learning and growth Increase personnel expertise 40% of medical personnel underwent skills training 70% of medical personnel to undergo skills training Additional 30% of personnel required to undergo skills training
Optimize human capital 15% human capital return on investment (ROI) 20% human capital ROI Improve human capital ROI by 5%
Internal business processes Increase acquisitions 4 new acquisitions 6 new acquisitions 2 additional acquisitions required to reach the target
Improved service offerings 2 new medical services 2 new medical services Performance matched the target
Customer Improve patient experiences 5% negative reviews 3% negative reviews Reduce negative reviews by an additional 2% through improving patient experiences
Increased public awareness as an industry leader 70% public awareness 80% public awareness Improve public awareness by an additional 10%
Financial Increase profits 6% profits increase 10% profits increase Improve profits by an additional 4%
Increase revenue 11% revenue increase 16% revenue increase Increase revenues by an additional 5%

As a medical facility, Florida South Hospital is keen on the four perspectives in the balanced scorecard as performance measures. Firstly, a review of the learning and growth perspective shows that the facility should subject 30% more personnel to skills training while also improving human capital ROI by 5%. Secondly, a review of the internal business processes perspective shows that an additional 2 acquisitions are required to reach the target. Thirdly, an evaluation of the customer perspective shows that the negative patient reviews should be reduced further by 2% while the public awareness should be increased by 10%. Finally, a review of the financial perspective shows that the profits were less than the target by 4% while the revenue was less than the target by 5% (see table 3). These results show gaps in the four perspectives thus requiring strategic management attention Organizational Analysis Essay Discussion Paper.

Part 4: Leadership Recommendation

It is clear that strategic changes are necessary in Florida South Hospital to address the existing gaps. To be more precise, there is a need to address the gaps identified in the four perspectives. For change to be implemented, there is a need to align the organizational strategy with the performance targets. Firstly, the gaps in the learning and growth perspective should be addressed through two strategies. The strategies would entail increase personnel expertise by subjecting 30% more personnel to skills training, and optimizing human capital by increasing the ROI to 20%. Secondly, gaps in the internal business processes perspective should be addressed through increasing new acquisitions to 6. Thirdly, gaps in the customer perspective should be addressed by improving the patient experiences so that only 3% offer negative reviews, and increasing public awareness as an industry leader to 80%. Finally, gaps in the financial perspective should be addressed by increasing profits to 10% and increasing revenues to 16% (Robbins & Judge, 2012)Organizational Analysis Essay Discussion Paper.

Part 5: Leadership Implications

The gap analysis makes it clear that changes are necessary within the medical institution to achieve the desired outcomes. However, it is important to note that the identified gaps cannot be addressed without applying unique leadership competencies. In this case, the gaps are best addressed through innovative leadership that could be challenging and complex for the facility’s leaders. For that matter, the leaders responsible for the changes should be competent in ensuring that the gaps are addressed. Four competency quadrants would be necessary for these leaders. Firstly, they should be strategists with the capacity to demonstrate exceptional leadership abilities and skills, able to lead others, able to facilitate high-impact decision making, able to shape collective thought, able to offer thought leadership, and able to present a compelling vision. Secondly, they should be capability builders who build and maintain high impact networks, create and maintain high performance teams, facilitate knowledge management, facilitate development, learning and improvement, and create an environment that enhances innovation. Thirdly, they should be matchmakers who are influencers, communicators, entrepreneurial thinkers, and comprehend the contextual environment. Finally, they should be achievers who have the capacity to achieve results, manage team and individual performance, build a culture of high performance, and motivate others to achieve superior performance (Northouse, 2012; Vlok, 2012). The identified competencies are necessary in innovative leaders who would be responsible for addressing the presented gaps and bringing about much needed strategic change Organizational Analysis Essay Discussion Paper.
